What They Were Up Against
The client, a well-established logistics provider with operations across South Africa, Namibia, Botswana, and Zambia, had recently undergone a significant transition following its acquisition. While this marked a pivotal moment for growth and expansion, it also created an urgent need to redefine the company’s vision, mission, and core values to reflect its future ambitions.
In the midst of this organisational shift, a critical challenge emerged: the absence of a dedicated Leadership Competency Framework tailored to the client’s unique context. Without this, leaders lacked clarity on the behaviours and capabilities required to deliver on the refreshed strategy.
The risk was twofold, leaders would be unable to consistently model and drive the company’s new values, and the business could miss the opportunity to build the leadership depth needed for sustainable growth. At stake was not only alignment but also the company’s ability to accelerate development, retain top talent, and embed a shared leadership culture.
Where We Chose to Focus
Our discovery process revealed that while strong leadership talent existed within the business, there was little structure around defining, measuring, and developing leadership capability in a way that connected back to the new organisational strategy.
To address this, the project was designed in three phases:
Phase One: Capability Assessment
All D-band leaders were assessed against predictive models to provide insight into current leadership strengths and capability gaps. These insights created the foundation for career planning, succession, and the accelerated development of critical skills within the organisation.
Phase Two: Competency Framework Development
Focus group sessions with key stakeholders were held, followed by a thematic analysis to identify core competency clusters and determine appropriate weighting. These findings were refined and validated with the Steercom Committee. Throughout the design process, the Human Resources (HR) team remained closely involved to ensure the framework was both relevant and practical.
Phase Three: 360-Degree Assessments
A comprehensive 360-degree tool was developed to measure leaders’ performance against the newly created Leadership Competency Framework. This would provide a continuous feedback loop to reinforce the framework and ensure that leadership development remained measurable and embedded.
This structured approach allowed us to move beyond surface-level leadership challenges and address the root causes – namely the lack of a shared leadership language, clearly defined development pathways, and measurable standards.
How We Partnered for Impact
The project was highly collaborative, engaging HR, senior leaders, and D-band managers throughout the process. By starting with assessments and involving leaders early, we built credibility and buy-in from the outset. We drew on design thinking principles to ensure the framework was co-created with leaders and aligned to the realities of the client’s environment. Focus groups, thematic analysis, and validation touchpoints created a feedback-rich process, while predictive capability assessments and the 360-degree tool ensured rigour and measurability. By blending robust assessment tools with collaborative design sessions, the solution was tailored specifically to the client’s evolving organisational context, ensuring both relevance and adoption.
