From Hiring Decisions to Team Success

Client:Leading Financial Services Organisation

Industry: Financial Services

Focus: Talent Assessment; Talent Intelligence; Skills Assessment

The Challenge

A financial services organisation had already recognised the value of psychometric assessment and was using assessments as part of its talent decision-making process. However, despite having assessment data available, the organisation continued to experience a familiar challenge: they did not always feel that they were getting the right people into the right roles.

The issue was not necessarily a lack of assessment. It was the need for a more integrated way of interpreting assessment information in the context of both the role and the organisation.

The organisation needed greater confidence that candidates were not only capable of performing a particular role, but that their broader capabilities, behaviours and potential aligned with what the role required and with the culture and competency expectations of the company.

The Approach

Yellow Seed Consulting worked with the organisation to move from a more traditional assessment approach towards an integrated talent assessment model.

A key component was the use of AssessFirst predictive modelling, enabling candidate profiles to be considered in relation to the characteristics associated with successful performance in the relevant role.

Rather than relying on one assessment or one dimension of an individual’s profile, the approach combined multiple sources of evidence to create a more holistic view of the person.

Depending on the role, this included:

Cloud based

Personality and behavioural assessment:

Understanding how individuals are likely to approach work, interact with others and respond to different situations.

Digitise

Motivational assessment:

Exploring the drivers that may influence engagement, satisfaction and sustained performance.

Automate

Cognitive assessment:

Understanding aspects of problem-solving, information processing and learning potential.

Dashboard

Skills assessments:

Where relevant, providing direct evidence of the capabilities required for successful performance.

The result was a richer picture of each individual, while still keeping the assessment firmly connected to the requirements of the role.

From Role Fit to Organisation Fit

A particularly important element of the engagement was the development of a company-specific competency framework. This enabled the organisation to define what success looked like, not only within individual roles but across the company as a whole.

The assessment approach could therefore consider two complementary questions:

Role Fit:

Does this individual demonstrate the capabilities and characteristics required to succeed in this specific role?

Organisation Fit"

Do the individual’s capabilities and behavioural characteristics align with the broader competency expectations of the organisation?

This created a more nuanced view of talent. Instead of simply asking whether someone was suitable for a job, the organisation could consider whether the individual was likely to succeed in this role within the organisation.

The competency framework also created a common language for understanding talent across the organisation, supporting greater consistency in how people were assessed and discussed.

From Assessment Data to Meaningful Insight

The value of the approach came from bringing the different sources of information together. Rather than treating assessment results as isolated scores, the data could be interpreted against:

  • The requirements of the specific role
  • The company’s competency framework
  • The individual’s broader behavioural, motivational and cognitive profile
  • Relevant skills requirements
  • Predictive modelling insights

This allowed decision-makers to move beyond a simple “suitable” or “not suitable” conclusion. Instead, they could explore where an individual was likely to perform strongly, where potential risks or development areas might exist, and how the person’s overall profile aligned with both the position and the organisation. In doing so, assessment became less about generating reports and more about supporting better talent decisions.

The Impact

The integrated approach gave the organisation greater confidence in understanding people from multiple perspectives. Most importantly, the organisation was able to move towards a more deliberate approach to placing people in roles where their capabilities and characteristics were better aligned with what was required.

The benefits extended beyond selection:

More informed hiring and placement decisions: Decision-makers had a broader evidence base when determining where individuals were likely to perform best.

Greater alignment between people and roles: Candidates could be considered against the specific requirements of the position rather than being evaluated only on general suitability.

Stronger organisational alignment: The company-specific competency framework provided an additional lens for considering whether individuals aligned with the broader expectations of the organisation.

More targeted development: The integrated profile provided insight that could inform development conversations and support areas where individuals might need to grow.

A stronger foundation for talent management: The same approach created useful information that could support broader conversations around talent, capability and future potential.

The Outcome: Putting the Right People in the Right Roles

The outcome was a significant shift in how the organisation approached talent decisions. Rather than relying on psychometric assessment as a standalone input, the organisation was able to use predictive modelling, multiple assessment measures, skills evidence and a company-specific competency framework to develop a more holistic understanding of its people.

The result was a more confident approach to matching individuals to roles and understanding where they were most likely to thrive. And the impact was not simply about getting people into positions. The right people were increasingly being placed in the right roles, and those individuals were flourishing.

This reinforced an important principle: Assessment is most powerful when it connects the individual, the role and the organisation.

The Bigger Lesson

For organisations that already use psychometric assessments but still struggle with placement and talent outcomes, the answer may not be to introduce more assessments.

The opportunity may be to connect the data differently. When assessment results are considered alongside predictive modelling, skills evidence, role requirements and organisational competencies, organisations can move towards a more complete picture of talent.

This is the shift from assessment to talent intelligence. It is about understanding not only who a person is, but where they are most likely to succeed, and how that information can support better decisions throughout the employee lifecycle.

From Hiring Confidence to Team Success

The strongest talent decision is not necessarily about finding the person with the most impressive CV or the highest assessment score. It is about understanding the relationship between the individual, the role and the organisation.

At Yellow Seed Consulting, we help organisations build this connection through integrated assessment, predictive modelling, skills assessment and competency frameworks, using technology such as AssessFirst and HR Avatar where appropriate, alongside other validated assessment methodologies.

The goal is simple:

Better evidence → better alignment → better talent decisions → better outcomes.

Because when the right people are in the right roles, people don’t just perform. They flourish!
