Executive Assessment for Strategic Leadership Selection
Client: A leading African financial infrastructure provider serving the broader banking ecosystem across Africa
Industry: Financial Services
Focus: Executive Assessment; Leadership Pipeline Acceleration
What They Were Up Against
The client engaged Yellow Seed during the selection process for several critical Executive Committee appointments – roles viewed as pivotal to the organisation’s future success. The client’s goal was to look beyond technical experience and credentials to gain a deeper understanding of each candidate’s leadership potential, alignment with values, and ability to thrive in a fast-paced, high-pressure environment.
Previous providers had delivered surface-level reports that failed to distinguish between good and exceptional leadership potential. The client required high-calibre, contextualised assessments that offered:
- Evidence-based insights into leadership fit and future potential.
- A tailored approach aligned with business-specific frameworks.
- Science-backed tools with proven links to performance, resilience, and risk.
The client also needed a partner who could respond quickly, tailor assessments to the organisation’s competency frameworks, and provide strategic input into succession planning and leadership pipeline development—not just transactional reporting.
Key challenges included:
- Uncertainty around internal candidates’ readiness for executive roles.
- Limited visibility into behavioural risks and potential derailers.
- Ensuring leaders were not only technically capable, but also emotionally intelligent, resilient, and aligned with the organisation’s strategic direction.
The board recognised that appointing the wrong leaders could undermine team dynamics and weaken the organisation’s ability to navigate a rapidly changing environment.
Where We Chose to Focus
To support this high-stakes selection process, we designed a rigorous, multi-method executive assessment approach, combining psychometric evaluation, behavioural interviewing, and predictive modelling.
Assessments explored cognitive ability, personality, motivation, integrity, resilience, and emotional intelligence. These were complemented with in-depth, competency-based interviews to triangulate data with observed leadership behaviours.
Key insights included:

Identification of blind spots in areas such as emotional regulation under pressure, ethical decision-making, and interpersonal agility.

Highlighting candidates whose leadership styles and values aligned strongly with the organisation’s refreshed strategic direction but who may have been overlooked through traditional selection methods.
This approach produced a high-resolution view of leadership capability and risk, mapped directly to the client’s values, leadership, and functional competency frameworks.
How We Partnered for Impact
The process was anchored in best-practice assessment methodologies and tailored to the client’s context.
Findings were synthesised into integrated, user-friendly reports that flagged both potential and developmental needs, providing the Company Board with a nuanced picture of each candidate. We worked closely with the Board, CEO, and HR Executive to ensure insights were clearly communicated, strategically relevant, and actionable.
What Shifted
The project elevated the organisation’s executive hiring process by introducing rigour, objectivity, and depth into decision-making.
Key shifts included:
More confident and transparent talent conversations at the Board level.
Adoption of the frameworks and tools as a template for future executive appointments, embedding a new standard of excellence in leadership selection.
Greater focus on holistic leadership – valuing resilience, cultural alignment, and emotional intelligence alongside technical competence.
Success Enablers
- Executive sponsorship: Active involvement of the Board Chairman, CEO, and HR Executive ensured credibility and momentum.
- Robust assessment tools: Validated methodologies built confidence and secured buy-in from senior stakeholders.
- Tailored alignment: Mapping directly to the client’s values and leadership frameworks ensured immediate relevance.
- Mindset shift: The process reframed leadership selection – from relying on track record and instinct to evidence-based, strategically aligned decision-making.
A defining moment was the final calibration session, where nuanced insights enabled the Board to make informed trade-offs with clarity and confidence.
